For example, what controversial issue topics would you include in an essay on racism? Some of these include how important it is for you to understand the subject, how far it goes, what has caused people to be racist, why you should have researched and more.Next, take some time to research some of the current information that you can put into your essays. Many universities require that students research the current racial issues so they can know how to write a dissertation on them. Some institutions even require that you write a paper on the current state of affairs, as well.Getting information from various sources is important, but knowing what is happening in the world t oday is probably the most important. You want to get information and opinions from people who are in the industry of racism. But first I’ll share two conversations I had with early employees, both of which helped shape our overall philosophy. The first took place in late 2001. Netflix had been growing quickly: We’d reached about 120 employees and had been planning an IPO. But after the dot-com bubble burst and the 9/11 attacks occurred, things changed. It became clear that we needed to put the IPO on hold and lay off a third of our employees. It was brutal. Then, a bit unexpectedly, DVD players became the hot gi ft that Christmas. Internal Equity Job evaluation is the method of prioritizing the positions in an organization to determine the value of the job. Imperial Oil uses factor comparison method of job evaluation system, which is both detailed and expensive job evaluation system of all. It is a combination of several evaluation method, which Imperial Oil utilizes to evaluate the jobs offered. The company first ranks the job using point assessment, which evaluates the monetary value of a position. They then analyze the jobs in terms of external market to determine the rate for the particular position (Shields et al, 2015). This helps the company in determining the rate for a new hire in the market. Imperial Oil also have Checklist and weighted checklist for analyzing the performance of its employees. It is both expensive and lengthy process of job evaluation (Taticchi et al, 2015). However, it helps them identify the overall performance of their employees performance for a particular time span. External Equity Imperial Oil conducts standard compensation survey for identifying the compensation package offered for the similar position in the similar companies. It is to identify the industry standard and market rates to establish a fair compensation package for their employees and competitive reward strategy (San, Theen Heng, 2012). The company purchases the annual reports of similar companies in the market to analyze and establish external equity. The data they use in the process are base salaries, increased amount, salary range, merit increases, incentives, allowances, working hours and educational requirements (Taticchi et al, 2015). Imperial Oil uses these data to set their job requirements and salary for each positions. It helps them to position themselves in one of the leads in the operation market. They are now hiring students from universities, colleges of gaining competitive advantage in the market (imperialoil.ca, 2017). They provide salaries to their new employees considering thei r knowledge and market pricing for the position after aligning these with their internal equity. The compensation mode set by the company can be divided into three segments that are basic pay, incentives and other compensation. These vary according to the position and performance of the employee. Fr example, the vice president of the company Mr. Redburn received $733,374 as base pay, $501,767 as incentives and $60,241 as other pay for the calendar year 2016 (Salary.com, 2017). The working hour for every employee working in Imperial Oil is set at eight. However, the employees are encouraged to perform over time duties in exchange of bonus. However, they make sure to limit every employees over shift to avoid exhaustion of the employees. Furthermore, every Imperial Oil facilities are provided with parking facilities, meals with pay for their employees. The company also provides several benefits such as pension, health and dental, out of province emergency health coverage, life insurance and accident insurance claims to each of their employees. The expenses are shared both by the employee and the employer as they both contribute a portion of the premium invested in the insurances (mobil1.ca, 2017). Effectiveness of Compensation System The company has a basic pay structure for all its employees and has compensation pay on the amount of overtime they are performing. Moreover, they have appraisal system based on both tenurity and performance. These appraisals are individual based on individual performance. This is to satisfy the employees need and ensure job satisfaction to retain them. The following compensation efficiency scale reflects the satisfaction level of the employees either working or recently worked in the company. This will in turn help the management to revise their compensation system and make it more capable for competing in the market. Compensation Efficiency Scale Question 1 2 3 4 5 Is the compensation survey effective? Is Factor comparison method is effective in case of Imperial Oil? Is checklist and weight checklist method for performance analysis effective? Is the compensation model efficient? Is the benefits provided are justified? The standard compensation survey utilized by the company is considered as the most efficient in the market. However, it is also cost inefficient, which needs revision. Factor comparison method utilized by the company is helping them in successfully maintaining their internal equity. The checklist analysis method is serving the company well in identifying employee performance and provide appraisal to the employees. However, it is too expensive for the company to maintain. Compensation model on the other hand is successful in satisfying the employee needs. Benefits on the other hand can be modified by providing free meal to the employee. They can adjust the money with the base pay accordingly. It will save money for both company and the employees (Boone Boone, 2012). Recommendation The Factor comparison method utilized is considered is effective, but costing the company a huge amount of money. Hence, they can shift to custom survey, which has similar potential with low costing. Moreover, the checklist and weight checklist method for tracking employee performance is both lengthy and costly for the company. However, in a company like Imperial Oil, it is important for having accurate knowledge over employee performance, which cannot be compromised. However, they can modify their compensation model and benefits. They can provide free meal to their employees changing their current meal with pay. They can adjust the costing with the employees basic pay. This will benefit both the company and employee as it will cost less for the company to purchase huge amount of meal form the caterer, whereas, the employees need to pay the market rate for the meal. The overall compensation and benefit model however is efficient in providing benefit to the organization and to the emp loyees. References Boone, H. N., Boone, D. A. (2012). The True Cause Of The Civil War Essays - Slavery, Abolitionism

The True Cause Of The Civil War The True Cause of the Civil War Between the economic, political, and social quarrels that evolved throughout the 1850's, the North and the South underwent many changes that led to the start of the Civil War. The most attributing factor to this war was that of a moral dispute between two sections who both wanted different things. Slavery became the issue that spread across the nation and was disputed back and forth between the North and South sections of the country. Abolitionists were focused upon in the North and tried to get their message across to those owning slaves in the South. They expressed moral disapproval but engaged in few out-in- the-open activities. To the extent that there was an organized antislavery movement, it centered on the concept of colonization-the effort to encourage the resettlement of American blacks in Africa or the Caribbean. (Brinkley, American History 342) Among these Abolitionists, was a famous U.S. journalist who published The Liberator and helped lead the successful Abolitionist campaign against slavery in the U.S. In his first issue of The Liberator, he boldly states his opinion on the issue of slavery: I do not wish to think, or speak, or write, with moderation....I am in earnest-I will not equivocate-I will not excuse-I will not retreat a single inch-AND I WILL BE HEARD. (www.britannica.com) The Civil War forced Garrison to choose between his pacifist beliefs and emancipation. In December 1865 he published th e last issue of The Liberator and announced that his vocation as an abolitionist is ended. (www.britannica.com) When the issue of slavery peaked, the South decided that the best bet would be to secede. As for the entire issue of slavery, basically the South wanted and needed it and the North did not want it at all. The South was going to do anything they could to keep it. This was the issue that overshadowed all others. (www.ask.com) During the 1850's the South had about 4 million slaves. These slaves were very valuable to the slaveholding planter class. They were a huge investment to Southerners and if taken away, could mean massive losses to everyone. Slaves were used in the South as helpers in the fields in the cultivation of tobacco, rice, and indigo, as well as many other jobs. The South especially needed more slaves at this time because they were now growing more cotton then ever because of the invention of the cotton gin. Cotton production with slaves jumped from 178,000 bales in 1810 to over 3,841,000 bales in 1860. Bibliography www.pinzler.com www.ask.com [emailprotected] History Essays

Retailer Relationships Essay Example | Topics and Well Written Essays - 1000 words

Retailer Relationships - Essay Example Out of all the different brands of retailers in the US, the most influential brand that has affected my life and the life-style of millions around the world is Wal-Mart. This is the main reason why I choose Wal-Mart for this study. Wal-Mart has grown to become the market leader with 4,423 stores and with yearly sales of $307.73 billion, being tripled the total sales figure of the second largest retailer- The Kroger Co (Stores.org, 2012). Its dynamic management strategies and most importantly the business success have influenced me to become a fan of Wal-Mart in its Facebook page and this has made me choose the company for this study. Customer relationship is an antecedent to the value creation and sharing of consumer-seller interaction (Varey, 2002, p. 1). In recent years, building relationship with customers has become an extremely important marketing strategy to help a firm attract, retain and maintain customers for longer period. Wal-Mart has successfully used several social media networks such as Facebook and Twitter to create stronger relationship with its customers. According to recent reports, Wal-Mart continues to tap social media to create stronger relationship with tech-savvy customers with a view to establish stronger brand equity among its customers. Building customer relationship will certainly help the company maintain long term advantages of customer loyalty, which is basically customers’ commitment to repeated purchase and re-patronization for a preferred goods or service. Konrad (2012) found Wal-Mart as the first topper in social media starts since it has more than 15 million fans on the social network. The company has set specific guidelines for its Facebook and Twitter users, asking its customers to strictly adhere to the social media rules and giving them instructions such as be polite and courteous, stay on topic, keep it real and encouraging customers complaints, feedback and opinions (corporate.walmart.com, 2012). Robots in Ophthalmology Article Example | Topics and Well Written Essays - 750 words

Robots in Ophthalmology - Article Example Sociologist Alvin Toffler may have travelled through time and witness the future when he said, "Technology makes more technology possible". He is right, as after thirty-seven years of rapid technological advancement here were are facing a what he called "abrupt collision with the future" (Toffler 1970), and practically living with these amazing technologies created to make life easier in our homes, built to run our industries, and designed to perform medical care to save lives. Technology in the medical field has come along way; molecular and biometrics, wave technology, nanotechnology, and robot aided surgery is now possible (Combs 2005). As nanotechnology makes it possible to build up materials and systems to produce new physical, chemical and biological properties out of existing common materials, robotics are all about computer controlled mechanical devices built to mimic human movements and intelligence (Woods 2007).Advanced robotic products such as surgical robots are now commo n in operating rooms of large medical centres, and it is recognized as a dynamic surgical tool for enhancing human surgeon's dexterity in less invasive surgical procedures Although their high cost prohibits general use, initial applications of these robots considerably prove their clinical benefits and surgical potential. In general, intelligent surgical robots main advantages are its ability to register medical images accurately, to move consistently without exhaustion and tremor, work in a hazardous environments unsuitable to human surgeons, and their ability to reposition instruments swiftly and precisely through complicated trajectories or on top of numerous targets. The precision and steadiness of these robots is what makes them ideal for surgical procedures particularly in delicate eye surgery (Webster and Li 2003). Although robots are precise and steady, there is no evidence that they can perform cataract removal surgery alone or perform any surgery independently. They merely serve as robotic mechanical arms for ophthalmologist performing remote surgery through a three dimensional virtual-reality console. With hands and head partly inserted inside the console, the surgeon moves his hands as if he is directly performing the surgery while the robot is simultaneously imitating the movement of the surgeons arm and physically performing the operation. Surgical robot now is more like an interventional piece of technology than a self-sufficient intelligent machine. For instance, the popular surgical robot, the da Vinci Surgical System (see Fig. 1), priced at more than one million dollar, is just a three arm (with 4th optional arm) mechanical machine equipped with a variety of electronic hardware who perform surgery by following instantaneous instructions from a surgeon while imitating his hands and ar ms movements. There is no known technology yet that is capable of virtually emulating a human surgeon's competence and senses particularly in the field of ophthalmology. Although ophthalmic surgery with a robot can increase precision, speed, and eliminate tremor, they do not have substantial or convincing advantage similar to robots in other surgical fields (Roach 2007). For instance, using the same da Vinci Surgical robot in heart surgery provides a better alternative to customary chest cracking technique, lengthy incision, bone cutting, and ripping of the ribs. Since "cutting people open is no longer the focus of modern surgery" ( Darzi 2007).The success rate of robot assisted closed chest surgery approach and less invasive surgeries shows significant positive results particularly in patient's health and quick recovery; since they do not have to endure the excruciating traditional surgery procedures with large incisions involved (Goldschmidt 2007). However, surgical robot in general is still in a transition stage and used primarily as a tool. They still do not have the capability and intelligence of a real surgeon who can perform surgery independe
